Averageifs with multiple criteria & test

I am trying to get the averageifs formula to work with nested criteria to return either if the VP amounts are higher or the Associate amounts are higher. Here is what I have done that does not work, any tips or direction would be greatly appreciated:

AVERAGEIFS[($B$2:$B$21,$A$2:$A$21,"VP",$D$2:$D$21,">=10"],>,[($A$2:$A$21,"Associate",$D$2:$D$21,">=10")],"VP","ASSOCIATE")]

I am basically looking for 3 different criteria and the total for the 2 different groups and then just return in a cell whether one group or the other is higher and have the cell return that group name.
